Struggling Europe Faces Grave Lack of Aging Healthcare Workforce, Particularly Nurses
The European Health Crisis: Europe's Nursing Shortage Epidemic
Hey there! Let's dive into the heart of Europe’s nursing shortage issue and see how one of the most affected countries, Bulgaria, is dealing with it.
Europe is grappling with an estimated shortage of roughly 1.2 million medical professionals, including doctors, nurses, and midwives. Among them, the lack of nurses is particularly troubling. This shortage is rooted in the impending retirement of a significant number of EU nurses and a stark absence of young replacements entering the profession.
Many nurses face challenging working conditions, such as long hours, high patient-to-staff ratios, low wages, and emotional strain, leading to burnout and exacerbating the retention problem. The competition among EU countries to attract and retain medical professionals worsens the situation. The European Union (EU) acknowledges the issue and has launched a 3-year initiative to develop new, high-quality training programs to encourage young students to pursue nursing.
Bulgaria serves as a glaring example of the crisis. Over the past decade, the country has lost over 10% of its nurses, with many leaving for other EU Member States in search of better wages and working conditions. One of the 144 nurses at the Blagoevgrad State Hospital in southwest Bulgaria, Elza, echoes this reality. She works at the Orthopedics ward and expresses her dissatisfaction with the low salary, forcing her to work in two places and leading to burnout.
"My dream was always to work as a nurse, although there were many, many other options for my studies. But I just wanted to become a nurse. My mother is also a nurse, my children too. It's a good job for me," she says, yet she can't hide the high personal price her beloved profession often implies.
Underpaid and overworked, Bulgaria is short of an estimated 17,000 nurses to keep its health system functioning efficiently. Resolving or even minimizing the situation requires focus on several key areas like planning, recruitment, training, working conditions, and professional development.
Milka Vassileva, the President of the 32,000 member-strong Bulgarian Association of Healthcare Professionals, advocates for increased recognition of nurses' work and higher starting salaries for them to stay in Bulgaria. She believes the EU can facilitate better working conditions through increased investments in healthcare infrastructure and leveraging EU funding for healthcare projects.
Experts suggest that besides funding, any strategy should also address aspects such as planning, recruitment, education, working conditions, and professional development to effectively tackle the nursing crisis.

Ratio of patients to nurses is a significant factor, with science suggesting that lower ratios could lead to higher quality healthcare and reduced nurse burnout.
